Job satisfaction is an important aspect of human resource management that influences employee performance and loyalty. This study aimed to analyze the effect of work–life balance and financial compensation on job satisfaction, with locus of control serving as a mediating variable among employees of Bank Muamalat Surabaya. The study employed a quantitative approach using an explanatory research method. Data were collected from employees of Bank Muamalat Surabaya, with 138 respondents selected using a purposive sampling technique. Data were gathered through a Likert-scale questionnaire and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with the assistance of SmartPLS software. The results showed that work–life balance and locus of control had a positive and significant effect on job satisfaction, whereas financial compensation had no significant effect. Locus of control was also found to mediate the effect of work–life balance on job satisfaction but did not mediate the effect of financial compensation. These findings indicate that employee job satisfaction is influenced more by work–life balance and psychological factors than by financial factors.
